Specialists are the pirates whose jobs require a developed economy: Masterhands in advanced island production and the later Crew types that improve high-tier ships. Unlocking them is not the same as being ready to employ them. Check the full production chain, community service, housing, pier assignment, and ongoing resource margin before opening the job or hiring the crew.
Masterhands on the island
Masterhands operate advanced production buildings. The official Pirates reference lists their upkeep as housing, Roast Bird, and Booze. That means an advanced factory depends on more than its recipe: the assigned Pirate Camp must also supply the occupation through its community network.
If a new advanced building empties the worker pool or damages satisfaction, pause it. Verify local service and upstream inputs, then reopen after the camp shows a sustainable margin. An inactive unlocked building is cheaper than an active factory whose worker and Fetcher demands stop essential chains.
Ship specialist progression
Specialized Crew unlock with ship progression and are associated with class pairs:
Tier 2–3
Scallywags serve Prowlers and Hunters; Picaroons serve Destroyers and Reavers. Their upkeep introduces Cassava Bread or Rum.
Tier 3–4
Bombardiers serve Destroyers and Hunters; Crow's Eyes serve Prowlers and Reavers. They add medical and clothing chains.
Tier 4–5
Buccaneers serve Prowlers and Destroyers; Navigators serve Hunters and Reavers. Their needs reach Marketplace-level goods.
Tier 5–6
Marauders serve Destroyers and Hunters; Renegades serve Prowlers and Reavers. They depend on weapon, utility, and medical chains.
Tier 6
Corsairs can work on tier 6 ships and require an advanced combination of Fancy Clothing, Pistols, and Jewellery.
Swabbies remain the basic crew across all ships. A ship can operate without filling every advanced slot, although it will not reach the same stats.
Build the service chain before the roster
Advanced Crew demand goods through the Pirate Camp assigned to their pier. The camp needs all relevant community services simultaneously. Trace each required item from production or import to the Galley, Tavern, Outfitter, Barber Surgeon, Marketplace, Arsenal, or Expedition Supplier that distributes it.
Stock is not enough when the route or service is missing. Let the intended goods accumulate with existing demand active. Then hire a measured number and confirm the net rate remains healthy before filling more slots.
Hire for a mission profile
Ship classes emphasize different stats, and events recommend class, tier, and useful attributes. Add specialist Crew whose stat gains help the planned event rather than maximizing every available slot. A Hunter preparing for a speed-sensitive Seafaring task has a different purpose from a Destroyer confronting gun and armour checks.

Avoid costly dismissal
The official Pirates page states that firing a non-Swabbie Crew member causes a one-point Cohesion loss. This makes speculative hiring expensive to reverse. Keep a save before a major roster redesign, and calculate whether the camp can support the intended crew before confirming.
If upkeep becomes negative, first pause optional island jobs and repair the missing production chain. Delay new ships or roster growth. Dismissal is a final demand-reduction tool, not routine optimization.
Specialist buildings arrive with progression
Ship-tier progress on the Compass unlocks new building sets, including the production and service structures required by later crew. The official reference places key thresholds at 3, 7, 12, 18, and 25 points spent in a category for crew progression. Verify the live Compass and ship panel before treating those numbers as a guarantee after later patches.
Unlock order matters because a new ship can expose several new chains at once. Reserve land, workers, and inputs for the buildings that sustain the crew, not only the materials that construct the hull.
Readiness test
You are ready for advanced specialists when the pier has an eligible ship, the assigned camp has every distributing service, each required good is rising under current demand, and the island retains spare Hands for Fetcher routes. If one condition fails, strengthen that system before hiring.
